چکیده

پژوهش حاضر با هدف بررسی نقش میانجی عزت­نفس سازمانی در رابطه­ بین سایش اجتماعی و سکوت سازمانی انجام گرفت. این پژوهش، از نظر هدف، کاربردی و از نظر روش توصیفی­ـ همبستگی است. جامعه آماری پژوهش شامل اعضای هیئت علمی دانشگاه بیرجند در سال تحصیلی 98ـ97 به تعداد 323 نفر بود که با استفاده از جدول مورگان حجم نمونه 175 نفر برآورد شد و گزینش آنان با استفاده از روش نمونه­گیری تصادفی ساده صورت گرفت. برای گردآوری داده­ها از سه پرسشنامه سکوت سازمانی ون­داین (2003)، سایش اجتماعی دافی و همکاران (2002) و عزت­نفس سازمانی پیرس و همکاران (1989) استفاده شد. ضریب پایایی پرسشنامه­ها با استفاده از ضریب آلفای کرونباخ بررسی و به ترتیب برابر با 93/0، 95/0 و 96/0 برآورد شد. داده­های پژوهش با استفاده از روش­های همبستگی پیرسون، تحلیل واریانس و معادلات ساختاری تحلیل شد. نتایج پژوهش نشان داد روابط بین متغیرهای پژوهش در سطح 05/0 معنادار بود؛ به گونه­ای که با افزایش یک انحراف استاندارد در نمره سایش اجتماعی، سکوت سازمانی 27/0 انحراف استاندارد افزایش خواهد یافت و با افزایش یک انحراف استاندارد در عزت­نفس­ سازمانی، سکوت سازمانی 34/0 انحراف استاندارد کاهش خواهد یافت. علاوه بر آن، عزت­نفس سازمانی نقش میانجی بین سایش اجتماعی و سکوت سازمانی ایفا می­کند. الگوی معادلات ساختاری از برازش خوبی برخوردار بود و همه شاخص­های برازش الگو در دامنه قابل قبول قرار داشتند. بنابر یافته­های پژوهش می­توان گفت از آنجا که رفتارهای سایشی منجر به افزایش رفتارهای ناسالم و درنتیجه کاهش تعاملات مثبت و سازنده می­شوند؛ بنابراین سازمان­ها، ازجمله دانشگاه­ها، لازم است در جهت کاهش و حذف این رفتارها تلاش کنند.

چکیده [English]

This study aimed to investigate the mediating role of organizational self-esteem in the relationship between social undermining and organizational silence. The method of research was descriptive-correlational. The statistical population of the study included 323  faculty members of Birjand University in the academic year of 2017-2018. The sample size was estimated 175using Morgan table and their selection was done using simple random. In order to measure the organizational silence variable, three questionnaires of Vendine et al. (2003) organizational silence, Duffy social undermining (2002), and  Peers et al. (1989) organizational self-esteem were used. The reliability of the questionnaires was verified using Cronbach's alpha coefficient ass 0.93, 0.95, and 0.96. Data analysis was performed at descriptive and inferential levels (Pearson correlation, analysis of variance and structural equation modeling). It was done via SPSS and Amos software. The results showed that the relationships between research variables were significant at the level of 0.05. So upon increasing a standard deviation in the score of social undermining, organizational silence will grow by 0.27 standard deviation and with increase in a standard deviation in organizational self-esteem , organizational silence 0.34 - Standard deviation will be reduced. In addition, organizational self-esteem plays a mediating role between social undermining and organizational silence. The pattern of structural equations had a good fit and all the fit indices of the pattern were in an acceptable range. According to the research findings, it can be stated that, since abrasive behaviors lead to an increase in unhealthy behaviors and thus reduce positive and constructive interactions, so organizations, including universities, need to reduce and eliminate this Behaviors try
